The Situation

A leadership team running on adrenaline.

A large financial services organisation had navigated three years of sustained transformation — regulatory shifts, technology overhaul, and repeated restructuring. The leadership team had kept the business running, but at a cost.

Engagement surveys showed declining scores. Middle managers reported feeling unsupported. At the top, senior leaders were visibly reactive — making fast decisions under pressure, then revisiting them when the pressure eased. The organisation was performing, but it was not flourishing.

The Head of People approached SEN-Session with a clear question: why are our best leaders struggling to lead steadily when it matters most?

They weren't failing because they lacked skill. They were failing because they had never been given the tools to regulate themselves under sustained pressure.
The Approach

Equipping leaders to respond rather than react.

SEN-Session designed a twelve-month leadership development journey for the senior team, built around three core capacities: emotional self-awareness, regulation under pressure, and intentional decision-making.

The programme combined one-to-one coaching with facilitated group sessions, allowing leaders to develop self-knowledge privately while building shared language and mutual accountability as a team.

A particular focus was placed on the moments before high-stakes decisions — helping leaders recognise their internal state, create space between stimulus and response, and choose their behaviour deliberately rather than reflexively.

  • Individual EI assessments and 360 feedback at programme entry
  • Monthly one-to-one coaching sessions with each leader
  • Quarterly facilitated team workshops on shared challenge themes
  • Real-work application — coaching woven into live decisions, not simulations
  • Closing 360 to measure behavioural shift
The Outcome

Steadier leaders. A more trusted organisation.

Over twelve months, the leadership team developed a noticeably different quality of presence. Decisions became more considered. Conversations became more honest. The reactive urgency that had characterised senior meetings gave way to a calmer, more deliberate pace.

Engagement scores rose by 42% over the period. Exit interviews cited 'quality of leadership' as a primary reason for staying — a complete reversal from the prior year. The organisation's annual survey flagged the leadership team as a strength for the first time.

The CHRO noted that the change was felt before it was measured — visible in how leaders handled difficult conversations, how they showed up in uncertainty, and how they supported their own teams through ongoing change.

This wasn't a training programme. It rewired how we lead under pressure — and that changes everything downstream.
